Troligen har vissa genomf\u00f6rt f\u00f6r\u00e4ndringen, men m\u00e5nga fler anv\u00e4nder nog fortfarande de gamla metoderna. Varf\u00f6r \u00e4r det s\u00e5 sv\u00e5rt att f\u00e5 alla med p\u00e5 t\u00e5get samtidigt?<\/p>\n\n\n\n<p>Det beror p\u00e5 att n\u00e4r det g\u00e4ller f\u00f6r\u00e4ndringar s\u00e5 handlar allt om individen, oavsett om det handlar om att anv\u00e4nda nya tekniker eller processer, eller be medarbetare att bete sig annorlunda p\u00e5 byggarbetsplatsen.<\/p>\n\n\n\n<p>Vad inneb\u00e4r det?<\/p>\n\n\n\n<p>Det \u00e4r ganska vanligt att f\u00f6retag v\u00e4ljer ett universellt tillv\u00e4gag\u00e5ngss\u00e4tt f\u00f6r att genomf\u00f6ra f\u00f6r\u00e4ndringar. Men d\u00e5 tar man inte h\u00e4nsyn till att alla som m\u00e5ste genomf\u00f6ra f\u00f6r\u00e4ndringen \u00e4r unika individer.<\/p>\n\n\n\n<p>Under m\u00e5nga \u00e5r som f\u00f6r\u00e4ndringsledare har jag anv\u00e4nt en process som fokuserar p\u00e5 individen n\u00e4r f\u00f6r\u00e4ndringar ska genomf\u00f6ras.<\/p>\n\n\n\n<p>Den h\u00e4r processen, som \u00e4r skapad av <a href=\"https:\/\/www.googleadservices.com\/pagead\/aclk?sa=L&amp;ai=DChcSEwj3u-2_xbjyAhUQicgKHbJUAUkYABABGgJxdQ&amp;ae=2&amp;ohost=www.google.com&amp;cid=CAESQeD2rFc5BIRRHvGm3WWRnZETVMcxZbNQ8J7roA9IknDu6CfODu6CyxbUn6PV60x6q052Ch9e3wYGQ0MtoQxOgutt&amp;sig=AOD64_3O797oCLgOjo39fvDFLlBsEh3M2w&amp;q&amp;adurl&amp;ved=2ahUKEwji0-G_xbjyAhVfRzABHcdPDOcQ0Qx6BAgEEAE\" target=\"_blank\" rel=\"noreferrer noopener\">Prosci<\/a> och kallas <a href=\"https:\/\/www.prosci.com\/methodology\/adkar\" target=\"_blank\" rel=\"noreferrer noopener\">ADKAR<\/a>, beskriver de fem stadier som varje person m\u00e5ste ta sig igenom p\u00e5 v\u00e4gen mot en viss f\u00f6r\u00e4ndring.<\/p>\n\n\n\n<p>De fem stadierna \u2013 och m\u00e5len med dem \u2013 \u00e4r:<\/p>\n\n\n\n<ul class=\"wp-block-list\"><li><strong>Awareness (medvetenhet)<\/strong>: Varje person m\u00e5ste f\u00f6rst\u00e5 varf\u00f6r f\u00f6r\u00e4ndringen beh\u00f6vs.<\/li><li><strong>Desire (vilja)<\/strong>: Varje person m\u00e5ste v\u00e4lja att delta i f\u00f6r\u00e4ndringen.<\/li><li><strong>Knowledge (kunskap)<\/strong>: Varje person m\u00e5ste f\u00f6rst\u00e5 hur f\u00f6r\u00e4ndringen ska genomf\u00f6ras.<\/li><li><strong>Ability (f\u00f6rm\u00e5ga)<\/strong>: Varje person m\u00e5ste bevisa att hen \u00e4r kapabel att genomf\u00f6ra f\u00f6r\u00e4ndringen.<\/li><li><strong>Reinforcement (f\u00f6rst\u00e4rkning)<\/strong>: En persons beteende m\u00e5ste f\u00f6rst\u00e4rkas f\u00f6r att best\u00e5.<\/li><\/ul>\n\n\n\n<p>N\u00e4r jag jobbar med ett team som vill inf\u00f6ra en f\u00f6r\u00e4ndring brukar jag ofta h\u00e4nvisa till de olika stegen i ADKAR, och vi brainstormar kring vad budskapet f\u00f6r varje steg skulle kunna best\u00e5 av. Det \u00e4r viktigt att t\u00e4nka p\u00e5 att ADKAR \u00e4r en linj\u00e4r process. Man kan till exempel inte hoppa \u00f6ver medvetenheten och f\u00f6rv\u00e4nta sig att n\u00e5gon ska g\u00e5 direkt till viljan.<\/p>\n\n\n\n<p>M\u00e4nniskor beh\u00f6ver f\u00f6rst\u00e5 varf\u00f6r en f\u00f6r\u00e4ndring \u00f6verhuvudtaget beh\u00f6vs f\u00f6r vilja delta i den.\u00a0<\/p>\n\n\n\n<figure class=\"wp-block-image size-full\"><a href=\"https:\/\/www.bluebeam.com\/se\/landing\/go-digital?utm_source=blog&amp;utm_medium=banner&amp;utm_campaign=nordics_se-h2-21-go-digital&amp;utm_content=in-text-ad\" target=\"_blank\" rel=\"noopener\"><img fetchpriority=\"high\" decoding=\"async\" width=\"728\" height=\"210\" src=\"https:\/\/blog.bluebeam.com\/se\/wp-content\/uploads\/sites\/4\/2021\/10\/728x210-01-2.png\" alt=\"\" class=\"wp-image-80797\" srcset=\"https:\/\/blog.bluebeam.com\/se\/wp-content\/uploads\/sites\/4\/2021\/10\/728x210-01-2.png 728w, https:\/\/blog.bluebeam.com\/se\/wp-content\/uploads\/sites\/4\/2021\/10\/728x210-01-2-300x87.png 300w\" sizes=\"(max-width: 728px) 100vw, 728px\" \/><\/a><\/figure>\n\n\n\n<h3 class=\"wp-block-heading\"><strong>Personlig f\u00f6r\u00e4ndring<\/strong><\/h3>\n\n\n\n<p>Jag skulle vilja sammanfatta det h\u00e4r med ett praktiskt \u2013 och personligt \u2013 exempel.<\/p>\n\n\n\n<p>F\u00f6r fem \u00e5r sedan, n\u00e4r min dotter var ungef\u00e4r tre \u00e5r gammal, hade min man och jag stora problem med att f\u00e5 henne att sluta tugga p\u00e5 sitt h\u00e5r. Hon brukade ta tag i h\u00e5rslingorna runt ansiktet och tugga av dem, s\u00e5 h\u00e5ret d\u00e4r v\u00e4xte aldrig l\u00e4ngre \u00e4n ner till munnen.&nbsp;<\/p>\n\n\n\n<p>Det var oerh\u00f6rt frustrerande. Min man och jag f\u00f6rs\u00f6kte med allt \u2013 trodde vi, iallafall.<\/p>\n\n\n\n<hr class=\"wp-block-separator has-text-color has-background has-accent-background-color has-accent-color\" \/>\n\n\n\n<h4 class=\"wp-block-heading\">OCKS\u00c5 P\u00c5 BUILT:<\/h4>\n\n\n\n\t<!-- SE Blog -->\n\t<figure class=\"wp-block-embed-youtube wp-block-embed is-type-video is-provider-youtube wp-embed-aspect-16-9 wp-has-aspect-ratio wp-block-audio\">\n\t    <div class=\"wp-block-embed__wrapper\">\n\t    \t<iframe width=\"560\" height=\"315\" src=\"https:\/\/www.youtube.com\/embed\/IkF2J78Ln3w?cc_load_policy=1&#038;cc_lang_pref=sv\" frameborder=\"0\" allow=\"accelerometer; autoplay; clipboard-write; encrypted-media; gyroscope; picture-in-picture\" allowfullscreen=\"\"><\/iframe>\n\t   \t<\/div>\n\t    \t<\/figure>\n\t\n\n\n\n<hr class=\"wp-block-separator has-text-color has-background has-accent-background-color has-accent-color\" \/>\n\n\n\n<p>Vi f\u00f6rklarade att det inte var bra f\u00f6r henne att tugga p\u00e5 h\u00e5ret (medvetenhet). Vi ertappade henne n\u00e4r hon h\u00f6ll p\u00e5 att tugga p\u00e5 h\u00e5ret och bad henne l\u00e5ta bli: \u201dvi har ju sagt att det inte \u00e4r bra f\u00f6r dig eller ditt h\u00e5r\u201d (f\u00f6rst\u00e4rkning).<\/p>\n\n\n\n<p>Vi blev till och med s\u00e5 desperata att vi h\u00e4llde lite pepparvatten i h\u00e5ret som negativ f\u00f6rst\u00e4rkning av beteendet.&nbsp;<\/p>\n\n\n\n<p>Ingenting fungerade.<\/p>\n\n\n\n<p>Det var ungef\u00e4r vid den h\u00e4r tiden som jag blev f\u00e4rdig med min Prosci-certifiering och l\u00e4rde mig att ADKAR-tekniken kan anv\u00e4ndas f\u00f6r att guida vem som helst genom en f\u00f6r\u00e4ndring \u2013 inte bara mina aff\u00e4rskollegor. S\u00e5 jag satte mig ner och tittade p\u00e5 min dotters beteende ur ett ADKAR-perspektiv.<\/p>\n\n\n\n<ul class=\"wp-block-list\"><li><strong>Medvetenhet<\/strong>: Hon var definitivt medveten om att vi inte ville att hon skulle tugga p\u00e5 h\u00e5ret.&nbsp;<\/li><li><strong>Vilja<\/strong>: Just d\u00e5 antog vi att hon ville samma sak som vi. Att tugga p\u00e5 h\u00e5ret \u00e4r inte bra. Det \u00e4r inte hygieniskt, och h\u00e5ret blir bl\u00f6tt och \u00e4ckligt. Det borde v\u00e4l vara ett j\u00e4ttebra sk\u00e4l att sluta?<\/li><li><strong>Kunskap<\/strong>: Hon var tillr\u00e4ckligt gammal f\u00f6r att veta hur hon skulle g\u00f6ra f\u00f6r att inte tugga p\u00e5 h\u00e5ret.<\/li><li><strong>F\u00f6rm\u00e5ga<\/strong>: Vi visste att hon var kapabel att l\u00e5ta bli att tugga p\u00e5 h\u00e5ret. Det fanns m\u00e5nga tillf\u00e4llen d\u00e5 hon inte gjorde det.<\/li><li><strong>F\u00f6rst\u00e4rkning<\/strong>: Vi l\u00e5g redan i ordentligt med b\u00e5de positiv och negativ f\u00f6rst\u00e4rkning.<\/li><\/ul>\n\n\n\n<p>S\u00e5 varf\u00f6r kunde vi inte f\u00e5 henne att sluta?&nbsp;<\/p>\n\n\n\n<p>En dag ber\u00e4ttade min dotter att hon verkligen skulle vilja l\u00e5ta h\u00e5ret v\u00e4xa s\u00e5 att det blev \u201dj\u00e4ttel\u00e5ngt, som Rapunzels\u201d.<\/p>\n\n\n\n<p>D\u00e5 gick det upp ett ljus f\u00f6r mig.&nbsp;<\/p>\n\n\n\n<p>Vi hade n\u00e4rmat oss f\u00f6r\u00e4ndringen genom det vi sj\u00e4lva ville f\u00f6r henne. Hennes vilja att g\u00f6ra f\u00f6r\u00e4ndringen, ins\u00e5g jag, handlade om att f\u00e5 Rapunzel-h\u00e5r.<\/p>\n\n\n\n<p>Medan vi pratade sa jag d\u00e4rf\u00f6r till henne: \u201dVet du, om du vill ha Rapunzel-h\u00e5r s\u00e5 m\u00e5ste du sluta tugga p\u00e5 h\u00e5ret. Rapunzels h\u00e5r \u00e4r l\u00e5ngt runt om. Och om du forts\u00e4tter att tugga p\u00e5 det kommer mamma att bli tvungen att klippa av det, s\u00e5 att det ser okej ut med allt det korta.\u201d<\/p>\n\n\n\n<p>Jag s\u00e5g hur hon f\u00f6rstod. Det h\u00e4r var den saknade pusselbiten. Hon dr\u00f6mde om att se ut som Rapunzel, och nu visste hon att det inte skulle g\u00e5 om hon inte slutade tugga p\u00e5 h\u00e5ret. Sedan kr\u00e4vdes det bara n\u00e5gra f\u00e5 f\u00f6rst\u00e4rkningstillf\u00e4llen f\u00f6r att p\u00e5minna henne om att sluta tugga.<\/p>\n\n\n\n<p>Jag \u00e4r medveten om att Rapunzel kanske inte direkt \u00e4r en utl\u00f6sande faktor f\u00f6r byggarbetare. Men vilka Rapunzel-\u00f6gonblick har ni hos er? Missar du viktiga m\u00f6jligheter till kommunikation om medvetenhet och vilja f\u00f6r den personal som du leder?<\/p>\n\n\n\n<p>Har du erbjudit tillr\u00e4ckligt mycket utbildning, tillr\u00e4ckligt l\u00e5ng tid innan f\u00f6r\u00e4ndringen (kunskap)?
