Arbetet f\u00f6r att l\u00f6sa den h\u00e4r fr\u00e5gan har kommit en bit p\u00e5 v\u00e4g, \u00e4ven om de flesta erk\u00e4nner att det finns mycket kvar att g\u00f6ra.&nbsp;&nbsp;<\/p>\n\n\n\n<p>Det finns dock \u00e4ven en <a href=\"https:\/\/www.building.co.uk\/news\/mace-alters-degree-requirements-to-get-more-graduates-into-business-from-different-backgrounds\/5114432.article\" target=\"_blank\" rel=\"noreferrer noopener\">v\u00e4xande medvetenhet<\/a> om att branschen borde g\u00f6ra st\u00f6rre framsteg bortom l\u00f6nerna, i synnerhet n\u00e4r det g\u00e4ller att dra nytta av de bidrag som det bredare samh\u00e4llet och dess best\u00e5ndsdelar kan tillf\u00f6ra arbetsplatsen.&nbsp;&nbsp;<\/p>\n\n\n\n<p>J\u00e4mlikhetsgrupper, vare sig de representerar kvinnor, etniska minoriteter eller gemenskaper f\u00f6r HBTQ+ (homosexuella, bisexuella, transpersoner, queerpersoner eller andra k\u00f6ns\u00f6verskridande identiteter), har l\u00e4nge arbetat f\u00f6r att h\u00f6ja m\u00e5ngfaldsprofilen f\u00f6r de m\u00e4nniskor i samh\u00e4llet som g\u00e5r miste om arbets- och karri\u00e4rm\u00f6jligheter, samtidigt som de p\u00e5pekar hur f\u00f6retagen kan dra nytta av den kompetens som dessa personer bidrar med.&nbsp;&nbsp;<\/p>\n\n\n\n<p>Byggsektorn svarar p\u00e5 kravet p\u00e5 st\u00f6rre m\u00e5ngfald, men m\u00e5nga anser att f\u00f6r\u00e4ndringarna beh\u00f6ver snabbas p\u00e5.&nbsp;<\/p>\n\n\n\n<h3 class=\"wp-block-heading\"><strong>Att definiera m\u00e5ngfald<\/strong>&nbsp;<\/h3>\n\n\n\n<p>Vad betyder m\u00e5ngfald? M\u00e5ngfald, som p\u00e5 engelska kallas diversity, kan till exempel definieras som \u201den situation d\u00e4r <a href=\"https:\/\/dictionary.cambridge.org\/dictionary\/learner-english\/diversity\" target=\"_blank\" rel=\"noreferrer noopener\">m\u00e5nga olika typer av saker eller m\u00e4nniskor<\/a>&nbsp;ing\u00e5r i n\u00e5gonting\u201d eller \u201dett brett spektrum av m\u00e4nniskor eller saker <a href=\"https:\/\/www.oxfordlearnersdictionaries.com\/definition\/english\/diversity\" target=\"_blank\" rel=\"noreferrer noopener\">som skiljer sig mycket \u00e5t<\/a>\u201d eller \u201d<a href=\"https:\/\/www.merriam-webster.com\/dictionary\/diversity\" target=\"_blank\" rel=\"noreferrer noopener\">inkludering av m\u00e4nniskor med olika etnisk tillh\u00f6righet, kultur osv.<\/a> i en grupp eller organisation\u201d.&nbsp;<\/p>\n\n\n\n<p>Att veta vad ordet m\u00e5ngfald betyder \u00e4r en sak; att f\u00f6rst\u00e5 vilken roll det spelar f\u00f6r ett f\u00f6retag, i synnerhet i en bransch som byggbranschen, \u00e4r n\u00e5got annat. Enligt Chartered Institute of Building (CIOB), som s\u00e4ger sig vara v\u00e4rldens st\u00f6rsta och mest inflytelserika fackorganisation inom byggledning och ledarskap i byggbranschen, \u00e4r personalsammans\u00e4ttningen i byggbranschen \u201d<a href=\"https:\/\/www.ciob.org\/industry\/policy-research\/policy-positions\/equality-diversity-inclusion\" target=\"_blank\" rel=\"noreferrer noopener\">inte m\u00e5ngfaldig<\/a>\u201d.<\/p>\n\n\n\n<p>Att f\u00f6rb\u00e4ttra j\u00e4mlikheten, m\u00e5ngfalden och inkluderingen f\u00f6r minoriteter i byggbranschen \u2013 till exempel kvinnor och personer ur etniska minoritetsgrupper, med funktionsneds\u00e4ttningar eller som identifierar sig som HBTQ+, \u00e4r viktigt f\u00f6r branschens framtid, h\u00e4vdar CIOB.<\/p>\n\n\n\n<p>Uppgiften \u00e4r utan tvivel omfattande. Enligt CIOB utg\u00f6r kvinnor bara 15&nbsp;% av arbetskraften i den brittiska byggbranschen, och ungef\u00e4r 2&nbsp;% av de som jobbar p\u00e5 byggarbetsplatser. Anst\u00e4llda ur etniska minoritetsgrupper utg\u00f6r bara 6&nbsp;% av arbetskraften, och detsamma g\u00e4ller f\u00f6r personer med funktionsneds\u00e4ttningar. N\u00e4rmare tv\u00e5 tredjedelar (60&nbsp;%) av alla anst\u00e4llda som identifierar sig som HBTQ+ har upplevt homofobiska och neds\u00e4ttande uttryck p\u00e5 arbetsplatsen.&nbsp;&nbsp;<\/p>\n\n\n\n<p>Mer \u00e4n tv\u00e5 tredjedelar av de anst\u00e4llda \u00e4r vita m\u00e4n. CIOB pekar p\u00e5 att anst\u00e4llda ur <a href=\"https:\/\/www.ciob.org\/industry\/policy-research\/policy-positions\/equality-diversity-inclusion\" target=\"_blank\" rel=\"noreferrer noopener\">minoritetsgrupper upplever en bristande inkludering<\/a> och menar att oron \u00f6ver den bristande m\u00e5ngfalden inte har tagits p\u00e5 allvar.&nbsp;<\/p>\n\n\n\n<h3 class=\"wp-block-heading\"><strong>En spegling av samh\u00e4llet<\/strong>&nbsp;<\/h3>\n\n\n\n<p>Att b\u00e4ttre spegla samh\u00e4llet i stort skulle medf\u00f6ra enorma f\u00f6rdelar f\u00f6r byggbranschen. Personal som rekryteras ur en rad olika samh\u00e4llsgrupper skulle kunna till\u00e4mpa sina erfarenheter och designa och leverera b\u00e4ttre byggnader f\u00f6r dessa grupper, lyder argumentet.&nbsp;&nbsp;<\/p>\n\n\n\n<p>Som <a href=\"https:\/\/www.ciob.org\/blog\/what-construction-can-do-drive-diversity-sector#:~:text=Overall%2C%20around%2014%25%20of%20the,engineers%20and%20technicians%20are%20women%20.\" target=\"_blank\" rel=\"noreferrer noopener\">CIOB p\u00e5pekar<\/a> f\u00f6r m\u00e5ngfalden med sig \u201dandra s\u00e4tt att t\u00e4nka, s\u00e5 att det bredaste utbudet av id\u00e9er kan utforskas, och g\u00f6r branschen mer representativ f\u00f6r sina kunder och f\u00f6r samh\u00e4llet i stort. Den byggda milj\u00f6n \u00e4r till f\u00f6r alla, och ju mer inkluderande branschen kan bli desto b\u00e4ttre kan den tj\u00e4na v\u00e5ra samh\u00e4llens behov.\u201d&nbsp;<\/p>\n\n\n\n<p>M\u00e5ngfald leder \u00e4ven till ekonomiska f\u00f6rdelar. Enligt en stor unders\u00f6kning bland 1&nbsp;000 f\u00f6retag i 15 l\u00e4nder som managementkonsulten <a href=\"https:\/\/www.mckinsey.com\/featured-insights\/diversity-and-inclusion\/diversity-wins-how-inclusion-matters\" target=\"_blank\" rel=\"noreferrer noopener\">McKinsey<\/a> publicerade 2020 var aff\u00e4rsargumentet f\u00f6r st\u00f6rre m\u00e5ngfald inom ett f\u00f6retag (s\u00e4rskilt p\u00e5 h\u00f6gre niv\u00e5) inte bara robust \u2013 kopplingen mellan m\u00e5ngfald i ledningsgruppen och sannolikheten f\u00f6r ett b\u00e4ttre ekonomiskt resultat blev ocks\u00e5 starkare \u00f6ver tid.&nbsp;<\/p>\n\n\n\n<p>McKinseys resultat visade att f\u00f6retag som l\u00e5g i den \u00f6vre kvartilen vad g\u00e4ller k\u00f6nsm\u00e5ngfald i ledningsgruppen var 25&nbsp;% mer ben\u00e4gna att ha en l\u00f6nsamhet \u00f6ver genomsnittet \u00e4n j\u00e4mf\u00f6rbara f\u00f6retag i den fj\u00e4rde kvartilen. Resultaten \u00e4r lika \u00f6vertygande n\u00e4r det g\u00e4ller etnisk och kulturell m\u00e5ngfald.&nbsp;&nbsp;<\/p>\n\n\n\n<p>F\u00f6retaget fann ocks\u00e5 att f\u00f6retag i den \u00f6vre kvartilen \u00f6vertr\u00e4ffade de i den fj\u00e4rde med 36&nbsp;% i fr\u00e5ga om l\u00f6nsamhet 2019 \u2013 en viss \u00f6kning fr\u00e5n 33&nbsp;% 2017 och 35&nbsp;% 2014.&nbsp;&nbsp;<\/p>\n\n\n\n<h3 class=\"wp-block-heading\"><strong>Utmaningar och hinder&nbsp;<\/strong>&nbsp;<\/h3>\n\n\n\n<p>Bilden \u00e4r dock inte perfekt. Framstegen g\u00e5r l\u00e5ngsamt bland de f\u00f6retag som McKinsey tillfr\u00e5gade, och 57&nbsp;% \u201dvilar p\u00e5 lagrarna\u201d och g\u00f6r endast sm\u00e5 framsteg eller \u00e4r \u201deftersl\u00e4pare\u201d, det vill s\u00e4ga att deras redan l\u00e5ga k\u00f6nsm\u00e5ngfald har minskat ytterligare.<\/p>\n\n\n\n<p>Bevis fr\u00e5n andra h\u00e5ll st\u00f6der tesen att utvecklingen p\u00e5 vissa omr\u00e5den faktiskt g\u00e5r bak\u00e5t. Till exempel visade en <a href=\"https:\/\/www.architectsjournal.co.uk\/news\/opinion\/things-are-getting-worse-for-bame-architects\" target=\"_blank\" rel=\"noreferrer noopener\">unders\u00f6kning<\/a> som genomf\u00f6rdes under sommaren 2020 att situationen h\u00f6ll p\u00e5 att f\u00f6rv\u00e4rras f\u00f6r arkitekter ur etniska minoritetsgrupper.&nbsp;&nbsp;<\/p>\n\n\n\n<p>Unders\u00f6kningen visade att andelen personer med etnisk minoritetsbakgrund som anser att rasism \u00e4r \u201dutbrett\u201d inom arkitektyrket har \u00f6kat med 10 procentenheter till 33&nbsp;%. Precis som alla andra grupper i byggbranschen \u00e4r arkitekter ur etniska minoritetsgrupper inte ute efter positiv s\u00e4rbehandling utan bara b\u00e4ttre m\u00f6jligheter, enligt unders\u00f6kningen.&nbsp;<\/p>\n\n\n\n<p>M\u00e4nniskor ska inte beh\u00f6va g\u00e5 miste om m\u00f6jligheter eller hindras p\u00e5 v\u00e4gen mot en lovande karri\u00e4r p\u00e5 grund av sitt k\u00f6n, sitt ursprung, sin hudf\u00e4rg eller sin sexuella l\u00e4ggning.&nbsp;<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">V\u00e4gen fram\u00e5t&nbsp;<\/h3>\n\n\n\n<p>Hur kan man d\u00e5 uppn\u00e5 m\u00e5ngfald i byggbranschen, och hur kan sektorn ta itu med de problem som drabbar personer som skulle gynnas av ett mer upplyst syns\u00e4tt?&nbsp;<\/p>\n\n\n\n<p>Som vi har sett har byggbranschen varit \u00f6verv\u00e4gande manlig och vit under mycket l\u00e5ng tid. F\u00f6r att det h\u00e4r ska f\u00f6r\u00e4ndras <a href=\"https:\/\/safesitehq.com\/diversity-in-construction\/\" target=\"_blank\" rel=\"noreferrer noopener\">m\u00e5ste f\u00f6retagen inse det och \u00e4ndra sin inst\u00e4llning<\/a>. Om man ska lyckas med m\u00e5ngfald i byggbranschen m\u00e5ste inkludering bli en del av f\u00f6retagskulturen. Utbildning \u00e4r oerh\u00f6rt viktigt. <a href=\"https:\/\/www.ciob.org\/industry\/policy-research\/policy-positions\/equality-diversity-inclusion\" target=\"_blank\" rel=\"noreferrer noopener\">Ledarskap<\/a> \u00e4r centralt. Om f\u00f6retagsledarna inte kan eller vill ta till sig de m\u00f6jligheter som m\u00e5ngfalden f\u00f6r med sig \u00e4r inkluderingen d\u00f6md att misslyckas redan fr\u00e5n b\u00f6rjan.&nbsp;<\/p>\n\n\n\n<p>Ett ljummet syns\u00e4tt \u2013 d\u00e4r man har en m\u00e5ngfaldspolicy men den \u00e4r otillr\u00e4cklig och inte l\u00e4mplig f\u00f6r syftet \u2013 \u00e4r n\u00e4stan lika illa som att inte inse att det finns ett problem. F\u00f6retagen b\u00f6r g\u00e5 l\u00e4ngre \u00e4n till att erk\u00e4nna att m\u00e5ngfald \u00e4r viktigt; de b\u00f6r satsa p\u00e5 att proaktivt rekrytera p\u00e5 ett s\u00e4tt som speglar samh\u00e4llet i stort och h\u00e4mta in kompetens fr\u00e5n hela spektrumet. De b\u00f6r ocks\u00e5 ta itu med situationer som mobbning, trakasserier och f\u00f6rdomar effektivt och inte hindras av fr\u00e5gor kring r\u00e4ttslig pr\u00f6vning.<\/p>\n\n\n\n<p>M\u00e5nga f\u00f6retag, som entreprenadj\u00e4ttarna <a href=\"https:\/\/balfourbeatty.com\/how-we-work\/diversity-and-inclusion\/\" target=\"_blank\" rel=\"noreferrer noopener\">Balfour Beatty<\/a>, <a href=\"https:\/\/www.macegroup.com\/media-centre\/200928-mace-launches-new-diversity-and-inclusion-strategy\" target=\"_blank\" rel=\"noreferrer noopener\">Mace<\/a> och <a href=\"https:\/\/www.skanska.co.uk\/about-skanska\/sustainability\/diversity-and-inclusion\/\" target=\"_blank\" rel=\"noreferrer noopener\">Skanska<\/a>, har antagit utmaningen \u2013 f\u00f6rhoppningen \u00e4r att andra kommer att f\u00f6lja efter.&nbsp;<\/p>\n\n\n\n<p>Till syvende och sist kommer byggbranschen att kunna tj\u00e4na samh\u00e4llet b\u00e4ttre n\u00e4r dess arbetskraft b\u00e4ttre \u00e5terspeglar de samh\u00e4llsgrupper som den \u00e4r till f\u00f6r. Att uppmuntra och s\u00e4kerst\u00e4lla st\u00f6rre m\u00e5ngfald och inkludering i byggbranschen kan bara bidra till att uppfylla s\u00e5v\u00e4l sektorns potential som ambitionerna hos de som vill
